The brief
Blackwater Raiders is an independent airsoft team. A club site that simply invites everyone ends up with a roster that does not hold together, so this one was written as a standard to meet rather than an invitation to accept.
Volunteer teams fail on mismatched expectations. Anyone can sign up, few stay, and the ones who leave take the team's coordination with them. The site had to set the bar before the application, not after.
What we did
Made the commitment explicit in its own section on what the patch asks of us, so the expectation is read before anyone applies.
Led on preparation, coordination and trust rather than on gear, which is what actually distinguishes a unit from a group of players.
Introduced the roster by name, so a prospective member sees the people rather than an anonymous organisation.
Used field footage as the proof, since evidence of how a team operates beats any description of it.
Framed the join step as a question, whether you belong in the crew, which invites self assessment instead of a casual signup.
